Abstract: The transformation of performance management in enterprise environments has accelerated with the integration of Artificial Intelligence (AI) within advanced Human Capital Management (HCM) platforms such as SAP SuccessFactors. Traditional performance appraisal models, once reliant on retrospective evaluation, are being replaced by intelligent, data-driven systems capable of delivering continuous and context-aware insights. This study investigates how AI technologies embedded within the SAP SuccessFactors Performance and Goals module reconfigure three critical dimensions of organizational performance management: goal alignment, real-time feedback, and predictive performance analytics. Using a mixed-method framework that combines architectural analysis, simulated prototype modeling, and qualitative system evaluation, the research identifies and assesses AI functionalities including Natural Language Processing (NLP) assisted goal formulation, sentiment-aware feedback interpretation, and Machine Learning based trend forecasting. The findings reveal that these capabilities foster dynamic alignment between employee objectives and business outcomes, improve feedback quality through data-informed emotional intelligence, and enable predictive insights that support proactive talent interventions. Furthermore, the study highlights that the strategic use of AI enhances transparency, engagement, and managerial precision while reshaping HR governance practices. The paper concludes by proposing a conceptual framework for ethical and responsible AI adoption in performance management ecosystems, establishing SAP SuccessFactors as a benchmark for next-generation, adaptive, and intelligence-driven workforce evaluation systems.
